Recruiting and Screening on Social Media Recruiting and Screening on Social Media Online social media sites provide significant opportunities for employers who want to recruit potential employees, but they also present significant challenges if employers want to use them for screening and background checks. Checking employee job references is even more problematic in online social media. There is no consensus among employers regarding searching online for information about prospective employees because of both potential discrimination and negligent hiring charges. Thus far, the practice of social media screening and background checks by employers is minimal. However, the percentage of employers checking online information is expected to grow as using online social media becomes further entrenched in the fabric of social networking and job searching. Are you prepared with policies and procedures to integrate the information you find online in your screening and background check practices? Rob Pickell*, senior vice president of customer solutions at HireRight, shares his knowledge about online social media recruiting, screening, and background checks. Social Media as a Recruitment Tool Employers are using social media as a valuable tool for sourcing and recruiting prospective candidates. Social networking allows organizations to build their employment brand and awareness, expand the breadth and depth of their network, target top talent in a large range of skill sets, and improve the effectiveness of their recruiting efforts. According to a recent research report by the Society for Human Resource Management (SHRM), 76% of companies said that they do use or are planning to use social media sites for recruiting. More than half of the employers responding said that social networking sites are an efficient way to recruit candidates. LinkedIn is the web version of business networking. Weve all heard that networking is the best way to find a new job and you can look at LinkedIn as the online equivalent to in-person business networking. For job seekers, LinkedIn provides a free and easy way to network with large numbers of people they know and the people that those people know. LinkedIn also allows job seekers to follow the news and job postings for their targeted employers. For employers, LinkedIn provides a wealth of information about the qualifications of job seekers and can help employers leverage their own networks to find potential candidates for job openings. LinkedIn also offers employers a fee-based solution that allows them to more quickly and easily find potential job candidates that best match the qualifications of the job they want to fill. Like LinkedIn, Facebook and Twitter enable employers to create a presence that reflects their employment brand, find potential candidates, and post jobs. In addition, they enable great opportunities for communicating with groups of individuals who wish to follow the organization. Some companies have job channels and/or individual recruiters who operate dedicated Twitter accounts for communicating with interested job candidates. Risks of Use in Screening Social media is an ideal way to find and recruit candidates but the difficulty occurs when information provided on social media sites is used to screen or explicitly eliminate a candidate from consideration. This elimination, when based on data found through social media content, opens the employer to the potential risks of liability, discrimination claims, and non-compliance with regulations. While there is currently little direct legal precedent around this issue, its likely that legislation and case law will become clearer in the near future. In the meantime, the risks are evident and few companies want to be the focus of any legal action. Given this point, its important that organizations have policies in place that protect against discriminatory practices and are explicit in how social media information can be used by employees in the hiring process. Not much information is available today regarding employer use of social media specifically for the purposes of background checks. However, it is believed that the percentage of employers using social media for background checks is small. Generally, social media screening and background check practices by employers fall into three basic categories: Not accessing social media sites at all for any purpose in hiring.Employing social media for the sourcing of candidates, but not using it for screening or background checks.Using social media in all areas of hiring. Legal and Regulatory Risks Employers need to consult with their legal counsel prior to developing an approach to the use of social media in hiring. Especially if the employer intends to use social media as part of the screening and background checking process. There are at least two categories of competing legal concerns: Discrimination: Most employers have stringent employment policies that prevent their recruiters and hiring managers from learning potentially discriminatory information about candidates. Visiting a persons social media sites, however, clearly creates the opportunity to view large amounts of information contrary to these non-discriminatory practices. If a recruiter has accessed this data, it is difficult to prove that they were not influenced by it in their hiring decision.Negligent hiring: Employers must consider the potential risk of a negligent hiring or negligent retention lawsuit related to social networking profile information. As a hypothetical example, it is possible that if a workplace violence incident occurred when information was available on the perpetrators public social networking profile that could have predicted the later behavior, the employer may be held liable for negligence in not using this readily available information when they made the hiring decision. Althoug h this situation has yet to play out, the key factors are not unlike those of past cases where publicly available information was not considered that have resulted in significant jury awards. Relative Value Interestingly, the value of conducting social media screening and background checks is likely small for most companies. HireRight conducted a survey in which over 5,000 applicants were reviewed randomly via their social media sites. Of these, just over half had either no public information available or no information that could clearly be associated with the individual. Of those who did have a public social media profile, less than 1% had any information that might be deemed concerning relative to a hiring decision, for example, mentions of drug use, pornographic material, an orientation toward violence, and so forth. Given the challenges inherent in acting on this data combined with the effectiveness of current screening tools, the additional value provided by social profile information is minimal. However, superior technology, such as a high-tech hockey stick, doesnt hurt. Integran Technologies is in the business of designing and creating such tools. Andrew Wang, chief operating officer at Integran, who received his masters degree in mechanical engineering from MIT, says his company has developed a more powerful stick, which is less likely to break. They work with what they call Nanovate, a nanocrystalline metal, and found that it helps with microfractures for sticksa pricey problem for both novices and serious players, Wang says. We engineered the stick with a thin coating of Nanovate, he says. Its highly bonded; lightweight compared to the carbon fiber sticks. Wang says they tested the sticks by dropping heavy weight on them and the tests showedthey were 50% stronger after impact. The foam core construction in the blade is there to give it a higher balance point up high and the Nanovate is coated on the lower 24 inches of the stick, which gets a flex to help with a slap shot, Wang says. It was in the strength test that it was found that the stick could bend further after coating it than before. We definitely thought we would find it was stronger but the fact that it can bend further means it can store more energy in the stick and release more energy on the shot, he says. Because youre not putting metal on the blade, then its even lighter. According to the company, each has its benefits. The first is better for feel and performance, says Wang, but the second is an advantage for power and durability. Before much of this work, Integran Technologies actually already had strong confidence Nanovate could lead to a more durable hockey stick. Wang says they even went to well-known stick manufacturers about the possibility of getting into business together but didnt garner much interest. But then young entrepreneurs who loved hockey saw a demonstration of how Nanovate could allow a ping pong ball to remain intact despite a man standing on top of it, Wang recalls. They contacted the company and asked what this material could do for hockey sticks. Integran eventually took a meeting and told them, despite their less-than-successful experience with stick manufacturers, if the entrepreneurs could prove enough interest that they might start production. Roughly $100,000 was collected on Kickstarter, and production began. Thats not to say theyll be showing up in an NHL game just yet. But Wang says they have talked with the league about their sticks and they are also trying to get NHL players to help them get further results. If it keeps going, the company, based in Mississauga, Ontario, just might earn a special place in its countrys heart. Twenge, author of âIGen,â in a chapter of the World Happiness Report.American adolescents are less happy, especially in the last decade, because of the change in the way they spend their free time, says Twenge.The annual study, sponsored by the United Nations Sustainable Development Solutions Network and published since 2012, shows the changes in happiness around the world by ranking 156 nations based on global data from Gallup.By 2017, the average 12th grader spent more than 6 hours a day on the internet, social media, and texting.In general, the research has found that this increase in time spent online has not been good for teenage happiness. Research has also found that teens and young adult who spend more time on digital media are worse off in w ell-being. Girls who spent 5 or more hours a day on social media are three times more likely to be depressed than people who donât use social media. âHeavyâ internet users are twice as likely to be unhappy than light ones.âOverall, activities related to smartphones and digital media are linked to less happiness, and those not involving technology are linked to more happiness,â Twenge wrote.The more time teens spend in the analog world, the happier they are. And the more time they spend immersed in the digital world, the less happy they are.Digital media also has an adverse effect on teensâ well-being because of the comparative effect of their lives versus othersâ â" often carefully curated â" lives, the report said. Because of this, social media has been linked to depression. Another risk that comes with living in an online world for hours every day is cyberbullying.This data is correlational, so right now it canât be proved that digital media causes unhappiness. S till, the evidence is compelling.If skyrocketing internet use â" some might say dependence or addiction â" has seemingly so markedly harmed adolescents and teenagers, then what effect must it have on adults? In another chapter of the report, Jeffrey D. Sachs, professor and Director for the Center for Sustainable Development at Columbia University, links the rest of Americaâs unhappiness to its state as a âmass-addiction society.âAmerica at an all-time low on the indexAmerica â" which dropped in ranking to #18 on the list (itâs lowest ranking ever) of happiest countries this year â" is dealing with an âepidemicâ of addictions, Sachs says, which leaves many unhappy and some clinically depressed.The addictions are not just the traditional ones like drugs, alcohol, and gambling, but also digital and social media use, video games, shopping, unhealthy eating, risky sexual behaviors, compulsive exercising ⦠the list of modern addictions goes on. Sachs expects these addic tions to continue to rise.Sachs doesnât have much good news to deliver, but urges government action: âA public policy response built around well-being rather than corporate profits would place the rising addiction rates under intensive and urgent scrutiny, and would design policy to respond to these rising challenges.â

And sure, there are more nuanced and appropriate ways to share your ideas (for example, not putting down other peopleâs ideas when presenting your own).
